醫院志工參與動機、組織氣候與工作投入關係模式之建立
─以花蓮地區醫療機構為研究對象

摘 要
本研究的研究目的在於建構一個影響醫院志工工作投入之關係模式;並且進一步探討兩家不同宗教背景的醫院志工,影響其志工工作投入之因素是否有所不同。因此,本研究選擇花蓮之兩家有規模的醫院志工為研究對象,採立意取樣,共發出500份問卷。而回收問卷為400份,經扣除不完整的54份問卷後,共計有效問卷為346份,有效問卷回收率為69.2%。
研究結果顯示本研究所建構的醫院志工工作投入關係模式與實際資料的配適度良好,亦即此關係模式獲得實證支持。且此模式也證實了醫院志工的「參與動機」與其知覺的志工團體「組織氣候」對其志工的「工作投入」皆有顯著性的正向影響。故本研究的假設1與假設2皆獲得實證支持。
另一方面,本研究經由迴歸實證分析後,發現甲醫院的志工組織若擁有善解、包容與相互扶持的組織氣氛,且能夠讓志工以此工作為榮時,將有助於其對志工的投入;且以服務社會為主要參與動機的志工,更能對甲醫院的志工投入更多;另一方面,乙醫院的志工組織若能「鼓勵多餘批評」、「並且對自我的工作要求高」時,將有助於志工的工作投入;且以知識成長為主要參與動機的志工,更能對乙醫院的志工投入更多。然而,若以「成就肯定」與「拓展人際關係」為參與乙醫院志工的動機時,將會有害於志工工作的投入。因此,不同宗教背景的醫院志工組織應塑造適合的組織氣候與選擇適當參與動機的志工,如此才能提升志工團體對於醫院志工工作的投入。

Abstract
The purpose of this study was mainly to investigate the relationships of volunteers’ participative motives, organizational climates and job involvement in the hospitals, furthermore, the researchers compared the differences of volunteers’ job involvement between a Christian and a Buddhist hospitals in Hualien. Eighty percent of return rate was gained while five hundred questionnaires were sent. The return rate was 69.2% for valid questionnaires excluding 54 invalid ones.
The result of AMOS analysis verified that the model of volunteers’ job involvement sufficiently matched the data, moreover, it indicated that volunteers’ participative motives and organizational climates significantly influenced their job involvement.
Finally, the findings of the study suggested that hospitals should form appropriate organizational climates in order to attract volunteers with particular participative motives and improve their job involvement.
